Job analysis follows five steps: define the purpose and scope, collect data about the role, analyse the duties and requirements, write the job description and person specification, and validate the result with stakeholders. Done well, it replaces gut-feel hiring with a clear, evidence-based picture of what the job actually needs.

Most hiring problems start before the job ad goes live. The issue is rarely a shortage of candidates; it is a lack of clarity about what the role actually requires. Without a structured analysis you are guessing, and guesses show up later as mis-hires, turnover and cultural friction.
Job analysis is the systematic process of gathering and analysing information about a job to determine its duties, its responsibilities, and the skills and behaviours needed to perform it. In practice that means looking past technical qualifications to the motivations, team dynamics and cultural alignment that decide whether someone succeeds. Skip it and you risk hiring the brilliant jerk: technically gifted, toxic to morale.

Know why you are doing the analysis before collecting anything. Creating a new role for a growing department, redesigning a position with high turnover, and standardising roles across an organisation each call for different methods and different people in the room.
Set boundaries early. Will you analyse a whole department or one high-impact position? Clear scope prevents drift and keeps the work anchored to your organisational goals for the next twelve months. The aim is a repeatable process, so the core tasks that drive results and the behaviours that let someone thrive in your environment both get named explicitly.
Gather information from multiple sources: interview the people doing the work, observe them, or have them log their activities for a week. In hybrid and remote settings, structured surveys are often the most efficient collector.
Look for the unwritten rules. What are the daily pressures? Who does this person interact with most? How much decision-making authority do they really hold? Job descriptions tend to describe what the role should look like from the outside; your job is to find what it demands from the inside. Ask about work atmosphere and motivation, not just tasks, because that context never shows up on a resume.
Break the data down and separate must-have skills from nice-to-have attributes. In a talent-short market, rigid technical requirements screen out people with the right transferable skills and the right fit.
Sort what you find into technical skills, work personality and work environment fit. Technical skill is easiest to measure, but how someone naturally prefers to work is a far stronger predictor of long-term performance. A Doer who thrives on task completion suits a very different role than a Pioneer who lives for new ideas.
Then weight your selection criteria so the process stays objective. For an executive assistant you might weight organisation fit above software certifications that can be learned in a fortnight. Translate the analysis into two documents. The job description covers the primary purpose of the job, the key result areas and the reporting structure. The person specification details the education, experience and personal characteristics you identified as essential.
Write like a human. Drop the corporate jargon and describe the way your team actually works. If your culture is people-centred and delegates real authority, say so plainly. Honest, specific descriptions help candidates self-select, which cuts the volume of mismatched applications before screening even begins.
Share the draft with the hiring manager and, wherever possible, with people currently doing the work. They will catch overlooked tasks and correct any overestimates about where time is really spent.
Validation is also the moment to weigh team dynamics. If the team is full of Doers but nobody checks the detail, adjust the specification to look for that detail-oriented profile. Once validated, the analysis becomes a benchmark for the whole employee lifecycle, from recruitment and onboarding through performance reviews and succession planning.
